私立技術型高級中等學校教師工作滿意與轉職傾向之個案研究

Abstract
本研究旨在探討個案學校合格教師在工作滿意與轉職傾向的交互影響情形,藉以瞭解私立技術型高級中等學校合格教師工作現況與困境,及教師感受到的工作滿意情形對轉職傾向的影響。本研究採用質性研究法,以立意取樣方式選擇一所私立技術型高級中等學校為個案,研究對象以六位合格教師為代表進行深度訪談,所得資料經過質性研究方法整理與分析,結果發現如下:一、半成個案學校教師工作滿意感偏低,主要與薪資待遇及工作內容有關;二、八成個案學校教師曾有轉職傾向,而薪資福利、工作氛圍及職涯發展是主要影響因素;三、個案學校教師對工作的滿意程度影響其是否想要轉職。根據本研究發現彙整提出下列建議,一、私立技術型高級中等學校宜檢視教師的工作內容,降低教學外非專業工作的時間投入;二、校方宜改善教學現場困境,了解學生學習意願低落問題並減少課堂干擾行為問題;三、校方宜改善招生困境,解決經驗傳承問題;四、校方宜改善教師工作福利制度,提高工作滿意減少人才流失;五、校方宜參考財務狀況協商調整加給,降低教師收入不理想的焦慮;六、校方宜改善工作氛圍的問題,減輕教師心理層面健康狀況;七、校方宜改善教師職涯發展的問題,了解轉職內、外因素降低教師流動率;八、教師宜調整教學工作方向,重新省思教育理念。
The purpose of this study was to explore the interaction between job satisfaction and career change tendency of qualified teachers in the private technical secondary schools. It attempted to discover the difficulties the qualified teachers faced and the impact of job satisfaction on career change tendency in private technical secondary schools. As a qualitative research, it adopted the purposive sampling method to select a private vocational senior hish school as a case. The results were as follows: 1. 50% of the case teachers’ had low job satisfaction, which was mainly related to their salary and job resposibilities. 2. In 80% of the cases, teachers had the tendency to change jobs because of the salary, welfare and working atmosphere. 3. The job satisfaction of most teachers influenced their willingnesss of changing job. Based on the findings, the following recommendations were made: 1. The school should review teachers’ job resposibilities and reduce their non-professional job duties. 2. The school should improve the teaching situation, understand the problem of students’low learning willingness and reduce the disruptive behaviors in the classroom. 3.The school should solve the problems of recruiting students and passing on the experiences. 4. The school should improve the welfare to increase teachers’ job satisfaction and reduce the suffering of the brain drain. 5. The school should make reference to the financial situation to negotiate adjustment to reduce the anxiety of teachers’ income is not ideal. 6. The school should improve the work atmosphere to reduce the psychological health of teachers. 7. The school should improve the teachers’ career development and understand the internal and external factors to reduce the teachers’ career change. 8. The teachers should review their teching philosophy.
